What happens now?

Most of the time, nothing.

Sure, a really consistent fuck-off risks being sacked. In a communist society, no serious collective would want someone like that around.

The "hidden assumption" in this question is that "everyone" is a "total fuck-off at heart"...and without wage-labor, we'd all just lie around in the grass and look at the pretty clouds.

The assumption is bullshit! Everything we think we understand about human psychology strongly suggests that humans enjoy purposeful activity that changes the world.

What we don't enjoy is (1) being exploited and (2) being ordered about by dumbasses.

Two things that we will be rid of in communist society.

work - that is, labor forced by any means - simply will not exist in communist society. needless to say, any admitted "punishment" for not working is a clear representation of the thiny-veiled, comprehensive slavery that the wholly artifical concept of the "necessity of work" perpetuates.
pleasure, creation, art, happiness will not exist as separate industries or spheres of activity, but will be the fundamental, natural expressions of existence.

so, to answer your question: in a communist society, nobody will work, nobody will punish, nobody will be punished. everybody will be free.
